Changes in the Reward System

All the mentoring programs, enriched jobs, and climate surveys will not lead to a developmental culture in which developmental relationships and developmental networks thrive without a reward system that aligns with the values that are driving the organization.

As soon as actively developing employees and creating a climate for their learning and growth become valued features of an organization’s culture, the reward system must acknowledge, recognize, and reward individuals who take the time to actively mentor, coach, and sponsor others. If a reward system continues to prize bottom line results only, employees who aspire to advance to senior levels of the company will be inclined to let go of some of their mentoring involvements so that they can continue to do what is valued.

Companies that want effective talent development practices alter the performance appraisal system to include objectives and measures related to developing others. While financial performance is still a critical indicator of success, so is regularly helping others develop new capabilities through stretch assignments and relationships that provide coaching, sponsorship, and mentoring along the way.
